This study aims to examine the impact of transformational leadership (TL) on employee creativity (EC), with a specific focus on the mediating role of knowledge sharing intention (KSI). It explores how the distinct dimensions of TL – intellectual stimulation, inspirational communication, vision, supportive leadership and personal recognition – enhance knowledge exchange and, in turn, foster creative outcomes within the information technology (IT) sector.
Anchored in social exchange theory and the componential theory of creativity, the study uses a quantitative research design. Data was collected via an online survey from 384 IT professionals in Bosnia and Herzegovina. Structural equation modeling (SEM) was used to test direct and indirect relationships among TL, KSI and EC.
The results reveal that TL significantly influences both KSI and EC. KSI also has a strong positive effect on EC. Moreover, mediation analysis confirms that KSI significantly and partially mediates the relationship between TL and EC. These findings indicate that while TL has a direct effect on creativity, its stronger influence operates through fostering a knowledge-sharing culture.
This study offers empirical validation of the mediating role of KS in the leadership-creativity nexus, extending current literature by integrating specific leadership dimensions within the context of a transitional economy. It emphasizes that effective leadership alone may not suffice to stimulate creativity unless it is embedded within an environment that promotes collaborative knowledge exchange. The findings have practical implications for organizations seeking to build innovation capacity through both leadership development and knowledge-sharing initiatives.
