Purpose

This study explores the incorporation of workplace spirituality in organizational settings to enhance employee well-being and promote sustainable business practices. It examines how spiritual values such as brotherhood, ethical leadership and service to humanity shape workplace culture and develop a sense of purpose and fulfillment among employees. The research aims to identify key mechanisms through which organizations embed spirituality to create a positive work environment.

Design/methodology/approach

A qualitative case study approach was adopted, involving in-depth interviews and focus group discussions with employees from three organizations operating in the social sector and microfinance. Thematic analysis was used to derive theoretical dimensions from direct participant narratives, highlighting commonalities and variations in workplace spirituality practices. The study triangulates multiple data sources to ensure reliability and depth in understanding the phenomenon.

Findings

Findings reveal that workplace spirituality enhances employee motivation, reduces stress and strengthens ethical business practices, ultimately contributing to long-term sustainability. Organizations that align leadership with spiritual values develop strong employee commitment and well-being. Additionally, integrating spirituality into business operations leads to greater resilience, social impact and stakeholder trust, demonstrating its transformative potential in modern workplaces.

Research limitations/implications

The study’s findings on workplace spirituality are restricted to just three organizations. Themes pertaining to workplace spirituality, however, cannot be broadly applied because they are only useful for comprehending the concept in Islamic contexts such as Pakistan.

Practical implications

In Pakistani non-for-profit enterprises, the study emphasizes the significance of workplace spirituality in developing employee engagement, holistic well-being and organizational purpose. The results add to our theoretical knowledge and practical implications for businesses looking to include spiritual values in workplace wellness programs.

Social implications

The study will help promoting importance of spiritual values in the organizations.

Originality/value

This study explores the workplace spirituality construct in the organizations of Pakistan and explores new and emerging themes in the literature on workplace spirituality, further it guides for new avenues to follow for organizations that wants to implement workplace spirituality in their systems and procedures.
