This research attempts to examine how constructive deviant work behavior (CDWB) is affected by workplace spirituality (WS). Furthermore, it examines the moderating function of the dark triad personality and the mediating function of workforce agility (WA).
Data were collected from 361 frontline employees in the Indian hospitality sector, specifically emphasizing five-star hotels. The analysis used Hayes Process Macro model 7 in SPSS and AMOS to investigate the mediation, moderation and conditional indirect effects.
The results indicate a positive impact of WS on both constructive deviance and WA within the hospitality industry. Furthermore, WA plays a partial mediating role in the association between WS and CDWB. Additionally, the study reveals that the dark triad personality traits act as moderators, influencing the positive link between WS and WA, thus demonstrating the presence of mediated moderation.
This study expands the self-determination theory (SDT) theoretical framework by incorporating WA as a mediator and the dark triad personality as a moderator, contributing to a deeper understanding of the underlying mechanisms and contextual factors. The study’s cross-sectional methodology and a restricted sample of Indian hospitality workers are two acknowledged shortcomings that may restrict the generalization of the results.
This study provides useful information for organizations looking to improve employee performance and engagement. Organizations may design methods that encourage purpose, meaning and ethical behavior among workers by promoting WS, resulting in increased levels of constructive deviance.
This study underscores the significance of WS and its potential impact on constructive deviance. Promoting spirituality can create positive work environments and encourage behaviors that benefit organizations and society.
In the context of WS and constructive deviance among employees in the Indian hotel sector, this study marks one of the first attempts to examine the combined influence of WA and the dark triad personality.
